Client - R&D Business Unit of a $40B Life Sciences Company.
Presenting Business Need - Company realized that in order to enhance its drug discovery and development pipeline, it needed to bolster its leadership talent pipeline.
Solution - We gave senior executives tools and information needed to fully understand their leadership strengths and development needs so they could better leverage strengths and address development needs.
We first crafted a leadership competency model, as well as a comprehensive catalogue of development activities linked to those competencies. We also constructed a rigorous assessment process for identifying how executives compared to this behavioral blueprint for leadership effectiveness. We then designed a one-to-one assessment and feedback experience where participants discovered and internalized their strengths and development needs, created Action Plans for improvement, and retained a coach for 6-8 months to help them gain traction around targets and accelerate needed change.
Our delivery team consisted of 12 consultants who are especially expert in not only coaching but also assessment. We held training sessions for them to instill greater consistency across the process, and they subsequently worked with more than 70 individual leaders in 3 countries over a two-year period. We also rolled up results with 3 different intact teams to help them explore collective strengths and development needs.
Impact - We used follow-up "mini 360s" to see if constituents had noticed behavioral change in the participants. Results showed perceptions of significant improvements in specific target development areas as well as in overall leadership effectiveness. Participating executives also reported strong utility in the process, and the business unit head was featured in a Business Week article on how to build organizational talent.
